Nessa’s Knowledge Bomb #15: You Can’t Force Motivation

You can coach, you can mentor, and you can provide every tool in the kitbut you cannot force an individual to want it.

In management, you’ll encounter people who "talk the talk." They say they’re motivated, they nod in the 1:1s, and they agree with the growth plan. But when it comes to "walking the walk," the needle doesn’t move. No matter how many hours you pour into them, it’s just not working.

As leaders, we often take a team member's lack of progress personally. We think, "If I just find a different way to explain it, they’ll get it." But leadership isn't about being a magician. If a direct report doesn't want to put in the work, they won’t. 

Recognise this isn’t a failure on your part; it’s a vital management skill. When you hit that wall, it’s time to stop coaching and start changing the environment:

  • Be honest: Have the "uncomfortable" conversation. Call out the gap between what is being said and what is being done.

  • Change the scenery: Sometimes a lack of motivation is just a lack of fit. Would they thrive in a different team or on a different type of project?

  • Know when to give up: If you’ve exhausted the options and the appetite still isn't there, you have to look at performance management.

You are a leader, not a fuel source. You can provide the spark, but they have to be the ones willing to catch fire. Stop wasting your best energy on people who aren't showing up for themselves.

Save that energy for the ones who are.
